It's neccesary to reboot to the recovery right after flashing it. Did you try to use proper combo key? First flash TWRP (fastboot flash recovery twrp.img), then type "fastboot reboot" and then quickly press volume+ and power, and when Mi logo appears, quickly push power button several times

I flashed TWRP 3.4.0-0 Unofficial by mauronofrio
format data /yes
booted to recovery
flashed Globe Rom mi-globe.com_v12_tucana_20.7.30_cfg-dfrtgpbaywv.zip
booted to system and it is running

after i went back to twrp it asks me for an decryption key (FBE decrypt for User 0), i put in my PIN-Code and twrp runs normal

how to remove the encryption?

You have to flash DFE (disable force encryption) after every time you flash a ROM.
Format data > flash ROM > flash DFE

im facing issues with password. Im using the same password as always but it says "password failed".
Try removing password and using pattern instead. That works for me on Android 11 with 3.4.0.0. There's currently a bug decrypting with password TWRP on some ROMs.
